Leadership development that works in everyday work life
A new leadership position brings more than just a different title. Suddenly, decisions must be made, expectations clarified, conflicts addressed, and employees developed. At the same time, the team is expected to be motivated, high-performing, and work as independently as possible.
Young leaders in particular often experience a demanding change in role: yesterday they were still part of the team, today they are expected to provide guidance, set boundaries, and assume responsibility.
But even managers with initial experience repeatedly ask themselves questions such as:
- How clearly do I need to lead without seeming too authoritarian?
- How do I address critical issues?
- How do I motivate different employees?
- How do I delegate without having to take the tasks back over myself later?
- What can I do if there is tension or conflict in the team?
My [work/project/approach] addresses precisely these concrete challenges Leadership development of M2B year.
The three-part training series combines sound leadership models with a high practical component. Participants work not only on theoretical case studies, but on the situations, conversations, and challenges that actually concern them in their daily leadership routine.
My 3W concept: Growth, Impact and Appreciation
In my view, sustainable leadership development requires three things:
Growth
Managers expand their personal and methodological skills. They reflect on their role, develop new options for action, and gain greater confidence in difficult situations.
Effect
Development should not end in the seminar room. What matters is what managers do differently afterwards in their conversations, decisions, and teams.
Appreciation
Effective leadership combines clarity with respectful interaction. Appreciation does not mean avoiding difficult topics. It means conveying critical messages fairly, comprehensibly, and at eye level.
These three core principles shape the entire training series: Growth. Impact. Appreciation.
Three modules for holistic leadership development
The training series consists of three two-day modules. It guides participants step-by-step from their personal leadership role to individual employee management and ultimately to the successful development of entire teams.
Module 1: Yesterday a colleague – today a leader
The transition from colleague to manager is one of the most demanding transitions in professional life. Existing relationships change, expectations rise, and one's own role is often not yet clearly defined.
In this module, participants develop a clear understanding of how they want to shape their new leadership role.
Contents of the first module
- Successfully managing the transition from colleague to manager
- Clarifying one's leadership role and responsibility
- Understanding the expectations of employees, supervisors, and companies
- Using the Inner Leadership Team of entrepreneur, expert, coach, and human
- Define your own leadership values and translate them into concrete behavior
- Foster trust, perception, and clear communication
- Recognizing misunderstandings using the communication square
- Giving professional feedback using the WWW method
- Addressing typical pitfalls for new leaders
- Formulating personal leadership goals according to SMART
An example from training: A new manager needs to give critical feedback to a former colleague for the first time. In the role-play, they test different conversation openers, receive direct feedback, and develop a phrasing that is both clear and respectful.
This creates more security for precisely those situations that frequently cause uncertainty in everyday leadership.
Module 2: Skillfully Managing Employees
Employees differ in their experience, skills, motivation, and personal needs. Therefore, effective leadership does not work according to a fixed standard scheme.
In the second module, participants learn to assess their employees more accurately and adapt their leadership style to the respective situation.
Contents of the second module
- Understanding motivation with the Want – Can – May model
- Assess motivation and skills based on observable behaviors
- Lead employees individually and situationally
- Clearly identify strengths and areas for development
- Conducting professional development reviews
- Apply the square of values and development
- Delegate tasks completely using the 5W1H rule
- Sensibly delegate responsibility and decision-making powers
- Identify and consistently avoid reverse delegations
- Saying no with confidence and setting boundaries
- Expressing recognition and appreciation in a targeted manner
- Conveying unpleasant messages clearly and respectfully
The participants work with their own employee situations. They prepare real development, delegation, or reverse-delegation conversations and then conduct them in role-plays.
One participant takes on the role of the manager, another the role of the employee, and a third observes the conversation. Through structured feedback, impact, clarity, and communication skills are reflected upon immediately.
The result: Leaders do not treat all employees the same, but rather lead according to the situation—clearly, fairly, and with a focus on development.
Module 3: Developing successful teams
A group of employees is by no means a high-performing team. Different interests, roles, relationships, and experiences influence how they work together.
Therefore, managers do not just have to lead individual employees. They must also be able to recognize, moderate, and purposefully develop team processes.
Contents of the third module
- From individual employees to a high-performing team
- Identifying the Stages of a Team's Development
- Choose the appropriate leadership intervention in each team phase
- Analyze your own team with the team clock
- Visualizing Relationships, Influence, and Lines of Conflict with a Sociogram
- Successfully integrate new employees
- Strengthening Trust and a Shared Identity
- Developing a constructive error and learning culture
- Develop a motivating team vision and shared goals
- Work on team topics using scales and a team SWOT
- Discussing different perspectives on change in a structured manner
- Creating binding team action plans
- Establish responsibilities, deadlines, and follow-up
In this module, too, the methods are not just presented. The managers try them out themselves and apply them to their own team.
For example, they analyze the development phase their team is currently in, what areas of tension exist, and which concrete measures make sense next. In this way, they leave the training not only with new ideas, but with an initial development plan for their own team.
High practical relevance instead of a flood of theoretical slides
Leadership is not learned by listening alone. Leadership must be practiced, reflected upon, and constantly adapted to specific situations.
Therefore, my training series follows a clear learning principle:
Understand
Participants receive comprehensible models, guidelines, and tools that can be directly applied to everyday leadership.
Try
Conversations and leadership situations are practiced through exercises and role-playing.
Received feedback
The participants experience how their communication affects others and develop alternative formulations and approaches.
Implement
Each module concludes with personal goals and concrete implementation steps.
Among other things, the following are used:
- Role-playing with structured feedback
- Exercises for self-reflection and role clarification
- peer group consultation
- Work on specific employee and team cases
- experiential group exercises
- SMART Transfer Goals
- Transfer Partnerships Between Modules
The central question is always:
What will I do differently in my next concrete leadership situation?
Tailored to your company's specific needs
Companies differ in their culture, management structure, target audiences, and current challenges. Therefore, the training series is not an immutable standard program.
Before we start, I will clarify your needs, goals, and parameters together with you. I will then customize the content to fit your situation within the company, your goals, and the target audience, for example:
- Young professionals
- Team leaders and shift supervisors
- Managers with initial experience
- experienced executives with new areas of responsibility
- technical or commercial executives
- Sales and service organizations
- international leadership teams
- concrete leadership principles or competency models of the company
Duration, sequence, practical phases, and supplementary transfer measures can also be adapted to the needs of the company.
The three modules can be conducted as a complete development sequence or integrated into a more comprehensive staff development program.
Supplementary offers for management development
Some topics can be addressed very well in a group. Other challenges require a confidential or more individualized setting. Therefore, the training series can be supplemented with various modules.
Profile Dynamics® Analysis for Executives
The Profile Dynamics® motivational analysis helps leaders better understand their personal values, inner drivers, and preferred behaviors.
During an individual evaluation interview, the following questions, among others, are addressed:
- What motivates me as a leader?
- Which tasks and situations give me energy?
- Which behaviors do I find particularly easy?
- Where might blind spots develop?
- How do I come across to employees with different values?
- How can I make my leadership more conscious and flexible?
The analysis provides a solid foundation for personal development, individual coaching, and collaboration within the leadership team.
Individual executive coaching
In everyday leadership, there are topics that cannot or should not be discussed in a training group.
In 1:1 coaching, leaders receive a confidential setting for personal questions and issues, for example:
- difficult performance reviews
- Conflicts with employees or supervisors
- Insecurity in the new leadership role
- Self-management and personal burden
- Preparation of important decisions
- Dealing with resistance
- Development of one's leadership style
- Transition to a senior leadership position
The coaching sessions can be held online, in my coaching office in 48607 Ochtrup-Langenhorst or carried out on-site at the company.
Team coaching and team development
If the challenge lies not only with individual managers, but affects collaboration across the entire team, supplementary team coaching sessions or team workshops can be useful.
Possible occasions are:
- Tensions and conflicts within the team
- unclear roles and responsibilities
- lack of cross-functional collaboration
- Changes in team composition
- Integration of new executives
- Development of common team rules
- Strategy and goal workshops
- Improving communication
- Building a constructive feedback and error culture
The workshops are tailored to the specific situation in each case. The goal is not a superficial team-building event, but rather a structured work on relevant topics and the agreement on concrete next steps.
Leadership Development for Larger Human Resources Development Projects
I am also able to implement larger, multi-site employee development projects.
For large-scale programs, I can draw on a network of up to 20 experienced and appropriately qualified trainers fall back on. This allows leadership programs, if needed, to:
- carry out at multiple locations
- roll out across Europe
- offer in German and English
- implement with multiple groups in parallel
- lead as a coaching duo
- supplement with coaching and knowledge transfer initiatives
- conduct with a larger number of participants per group
The concepts, training content, and implementation tools are coordinated to ensure consistent quality and a clear direction for development, even in larger projects.
Practical leadership experience
I don't just teach leadership from textbooks.
What I teach is based on my own experience, as I spent more than 15 years in various leadership roles, including:
- Sales Director Austria
- Country Manager Germany
- Authorized signatory
- Manager for teams of various sizes: from a small team of 3 employees to managing up to 250 employees
Therefore, I am familiar with many challenges not only from the perspective of a trainer or coach, but from personal leadership experience: difficult decisions, demanding employee discussions, change processes, conflicting goals, and the responsibility for results and people.
I combine this practical experience with sound qualifications as a trainer, business coach, and communications consultant. My goal is to convey complex leadership topics in an understandable, down-to-earth, and directly applicable manner.
What results can companies expect?
Effective leadership development isn't measured by how many models have been presented. It's measured by what leaders do differently afterward.
The training series supports companies in,
- To help executives settle into their roles more quickly,
- to improve the quality of employee performance reviews,
- Addressing conflicts earlier and more clearly,
- shifting more responsibility to the teams,
- To reduce the delegation of authority back down the chain and the excessive workload on managers,
- to develop employees more individually,
- To strengthen cooperation and commitment,
- to build a constructive feedback and error culture,
- To make leadership within the company more consistent and effective.
Are you planning an executive development program?
Effective leadership development doesn't start with a pre-packaged seminar plan, but with the challenges that leaders and companies actually face.
During a non-binding exchange, we will clarify:
- Which leaders should be developed?
- What specific challenges do they face?
- Which skills should be strengthened?
- What training, coaching, and knowledge transfer formats are effective?
- How can the implementation be supported sustainably?
Based on this, we develop a leadership program tailored to your company, your leadership culture, and your development goals.
Let's work together to design an executive development program that not only imparts knowledge but also has a real impact in day-to-day work.
